The TV volume out is ‘fixed’ over optical, so you need to use a remote for the Sonos speaker - perhaps look at the ikea Dirigera smart-hub and sound remote, although personally speaking, I’d just stick with using the Sonos mobile App.

The Era 100 does not do optical. Do you use an optical to analogue converter into the the Sonos adapter?

The Era 100 is not designed as a Home Theatre device - or, at least, not a Home Theatre primary device. For this reason, there will be no way for you to control it’s volume with a TV remote, or a remote of a device connected to your TV.
You can use the Sonos app, the touch controls on the speaker, a voice command (via Alexa or Sonos Voice Control, or both), or, as @Ken_Griffiths mentioned, a third-party controller, to control the volume.
You may want to look into using a Sonos Ray instead?

A single Era 100 and the AppleTV or Samsung Remote worked perfectly for me. I decided to add a second Era 100 and with them synced, that doesn’t work well. Basically, the remote seems to be trying to change both at the same time and then reduced volume instead of increasing. Was hoping to find a solution for that.

Your Era 100s are physically incapable of detecting any kind of signal from a TV remote - I can only assume that the remote was adjusting the Apple TV’s output level. Whether this was the TV output or AirPlay output will depend on how you are connecting the speakers to the source.
